中学女校长的领导特质及其发展研究

随着人口、社会和经济的发展,女性在教育领域所占的比例大大提高,中学女校长正逐渐成长为学校管理当中一支不可忽视的力量。但从教育行业的结构来看,女性占据的主要职务还是老师,成为学校领导者的比较少,对于中学女校长领导能力的怀疑和争论依然不绝。女性在校长群体中的整体地位与男性相比仍有较大差距,中学女校长的发展可谓困难重重。因此,深入探讨中学女校长的成功领导特质,对于人们正确认识和理解女性校长,培养更多的女性领导者,推动女性事业的发展,满足社会经济发展对人才的需求有较大的现实意义。
基于这样的背景和意义,本研究拟采用个案研究法,从分析中学女校长发展现状入手,通过对中学女校长真实的观察和访谈以搜集其成长的相关资料,分析影响中学女校长成长与发展过程中的不利因素;从个体、组织和社会环境等方面来探究女校长领导特质发展的原因,然后以领导特质理论的视角分析女校长的人格特征特质和领导技能特征,以挖掘出女性身上独具的领导特质;在此基础上,从个体、组织和社会等方面提出促进中小学女校长领导特质发展的途径和措施。期望更多的人来关注女校长在中学发展过程中的重要作用,也使得教育组织、教育管理部门以及整个社会能够更加关注中学女校长的现状及成长,从而推动学校的发展。

abstract
As the population, social and economic changes, the proportion of women in the education field has improved greatly. But viewing from the education industry’s structure, the main duties for women are teachers and less of them become school leaders, so it appears a phenomenon of “Women work as teachers and men manage school”. It seems women have already been the main teaching force, but minority of them are school leaders. Does this mean that women are lack of necessary ability of school management? Some people think the reason for this is women’s working attitude and manner cannot meet requirements of the leading work. At the same time, women themselves are lack of motivation to be school leaders. The author thinks these opinions conceal and reflect strong sexual discrimination. If we want to change this situation, we must know how on earth the female principal’s leadership is? What’s the reason for female being school leaders?
Because the traditional leadership theory was established on the basis of western white men’s experience, it has neglected gender differences and ignored women’s thinking experience. Although many studies have proved there’re differences on the leadership style for men and women, it has not yet been determined on which one has more advantage. Also, because there’s no standard to measure the leadership and no certain performance indicators. The author plans to adopt to the method of case study research, to show the real life and work of successful female principals through direct conversation with them and observations. Then on the basis of female perspective and leadership traits theory to analyze female principals’ personality characteristics and leadership skills to reveal their leadership traits. At the same time, from three aspects of women themselves, education related departments and social environment to analyze the factors for female principals’ leadership traits development, and to put forward constructive measures according to these factors to promote the development of female principals. Emphasis on female leaders’ importance during the process of school development, that makes education organizations, education management departments and the whole society to pay more attention to female principals’ growth, thus promoting the development of the school.
